José Mourinho 2.0: this is the new coach Real Madrid fans can expect
At Benfica, José Mourinho faced a situation that helps explain how much his leadership style has evolved. Andreas Schjelderup arrived carrying the reputation of one of Europe’s brightest young prospects but struggled to live up to expectations. Rather than leaving him to deal with those difficulties alone, Mourinho recognized that the player’s biggest challenge was psychological.
Things became even more complicated in November 2025, when Schjelderup became involved in a legal case related to the distribution of a video containing sexual content involving a minor – a situation similar to the one experienced by Raúl Asencio at Real Madrid. Instead of distancing himself, Mourinho decided that this was precisely when the player needed his support the most. At the same time, he demanded greater defensive commitment, more competitive aggression, increased intensity and improved consistency so that Schjelderup could prove what kind of player he really was.
It worked.
Benfica came close to selling Schjelderup to Club Brugge for around $11 million during the winter transfer window, but Mourinho blocked the move. The Norwegian went from being surplus to requirements to becoming one of the stars of the season, finishing the campaign with 10 goals – including two against Real Madrid – and seven assists. Schjelderup later publicly acknowledged that Mourinho had helped him climb out of the darkest period of his career. Benfica have since reportedly received an offer worth around $80 million for him.
Time will ultimately tell, but the Mourinho who arrived in Madrid yesterday is very different from the one who left the Spanish capital 13 years ago. He is no longer the coach who would sit in front of the cameras after a defeat and openly criticize his own players.
Mourinho now understands that modern footballers are effectively businesses in their own right. He manages them with greater care and has built a support structure that leaves little to chance, from communication strategy and social media planning to the messages that reach the public. Everything is carefully controlled.
A new Mourinho model of leadership
Mourinho has radically changed both his leadership model and his relationship with players compared to his first spell at Real Madrid. Mourinho 2.0 operates through construction rather than confrontation. It is an approach that gives him a better chance of building projects capable of lasting over time.
The evolution feels natural after 27 seasons in elite management. He is also fully aware of how globalization and social media have transformed the way players manage their careers and public image.
While the foundations of his work remain unchanged – ambition, obsession with winning and relentless daily standards – his leadership style has become more mature, strategic and focused on creating sustainable structures within his teams. The modern Mourinho convinces players not through authority alone but by encouraging individual responsibility and accountability.
One principle, however, remains sacred. The dressing room is still untouchable in Mourinho’s eyes. Protecting the group remains non-negotiable, and he continues to place himself between his players and external criticism whenever adversity strikes.
That is why he values having a trusted assistant who commands respect inside the squad while remaining comfortable away from the spotlight. For better or worse, Mourinho still sees himself as the shield protecting his players. The outside pressure belongs to him, allowing the squad to focus entirely on performance.
The Mourinho many fans remember was constantly fighting battles with referees, fixture schedules, Jorge Valdano and the media. Experience has taught him to be more selective. These days, Mourinho chooses only the battles that strengthen the team and serve the wider project.
Some things have not changed: the ambition, the loyalty to the group, the obsession with victory and the demanding standards. But the method has evolved. This Mourinho seeks to build through responsibility, trust and the strength of a collective identity.
He is a different Mourinho.
